Revolutionizing Careers: Insights from a Trailblazing Career Coach

Daisy Wright is the Chief Encouragement Officer at The Wright Career Solution, where she helps professionals and emerging leaders find fulfilling career paths. A personal transformation sparked Wright’s journey into career coaching. “I decided to pursue career coaching because of the transformation I witnessed in my own life/career. When I became frustrated in my job, I hired a career coach to help me identify my skills and explore career options.”

This particular experience sparked a passion in her to take on dual roles as a part-time resume writer and a part-time professor in the Faculty of Business at Sheridan College. Over time, this evolved into a full-fledged career coaching endeavour aimed at helping individuals achieve career clarity.

Empowering Others: Effective Strategies for Career Transformation

Transformative stories mark her career to date, “One of the greatest achievements in my work, generally, was to hear a client, who is now a DEI Director, exclaim, ‘I came in with a 180° perspective, and am leaving with a 360°.’ A tangible case study further illustrates the success of a recent graduate, shedding light on the impactful transformations possible.”

Wright believes in empowering students to successfully transition from school to work by utilizing university career centers. She also encourages career educators and employers to not only stay up-to-date with the latest trends but also to immerse themselves in them. “I am an early adapter to any technology that will enhance the work that I do.” says Daisy, “Long before the Pandemic, I was a frequent Zoom platform user, allowing me to work beyond borders. Currently, I am immersing myself into artificial intelligence and have been educating clients about its benefits and limitations.”

Strategies for Enhancing Mental Health and DEI Initiatives

Daisy believes it’s important to address mental health issues in the workplace. She highlights the significant costs that mental health challenges can have for employers and advocates for a workplace culture that prioritizes mental well-being. She suggests employers should provide resources to create supportive environments that enhance productivity and satisfaction. “As a career coach, my role is not limited to the career development of my clients but to their overall well-being. If any mental health issue arises during our work together, it becomes the priority. If the situation is outside the scope of my training, a referral is made.”

Daisy’s work is driven by the core pillars of diversity, equity, and inclusion (DEI). She believes that diversity is crucial for driving innovation and performance. Drawing from her lived experiences and collaborations, she emphasizes the importance of diversity in the workplace. According to Wright, employers need to understand that diversity sparks innovation, which ultimately positively impacts the bottom line.

A Note to Career Educators and Employers

Employers can use digital recruitment tools such as job fairs and university partnerships to support and engage emerging talent. They can also establish virtual mentorship programs and foster clear communication channels. Daisy emphasizes, “Employers should expand their hiring pool to include platforms and resources that cater to historically underserved and underrepresented populations.”

In today’s competitive job market, it is recommended that employers use a variety of recruitment methods to attract top talent. It is essential to showcase the company culture and also offer growth opportunities to potential candidates.

Why BMO Financial is Investing in Students and Early Talent Through Authentic Student Experiences That Leave a Lasting Impression 

Professional skills and soft skills are vital for new talent to have when entering the workforce. But what does that truly look like for students who are making their first school-to-work transition? Are they set up for success before getting their first full-time job, or do they still have more learning to do?

As Lisa Kramer, Director of Enterprise Campus Recruitment & Early Talent Programs at BMO Financial says, “In the years that I’ve been in the campus recruiting space I would say there is still a gap between what students are learning in their academic programs and the skills and capabilities necessary to work in a corporate environment. That’s why I think it’s important for us as employers to provide those types of experiences and learning opportunities to students when they’re coming in”. This is one of the reasons why BMO launched their new BMO Student Experience this past year. It focuses on investing in the future workforce, recognizing and providing opportunities for development to increase hiring conversions and foster a culture of authenticity, growth and development.

We had the chance to speak with Lisa to learn more about the BMO Student Experience and how BMO is positioning themselves as an employer of choice on campus and beyond.

A Return on Student Investment

Lisa started with BMO a year ago to transform the recruitment strategy for students and early talent and highlight what it’s actually like to work for BMO. “We’re trying to drive higher conversion rates – “recruit once, hire twice” type of mentality, so when we get students in the door, we show them how awesome it is to work here in hopes that they return for subsequent work terms or join us upon graduation”, Lisa says. Historically, BMO has had good programs and hired many students, but their team identified the need to offer more than just work experience and training. This is where the idea of the BMO Student Experience was developed. 

From TalentEgg’s most recent survey, 71% of post-secondary students and grads said that the most important thing they’re looking for in a career is gaining job experience, building their future career paths and development. So it’s important for organizations to showcase how they can offer these requirements to students as well as provide real, authentic examples. This is something that BMO has done very well through their presence not only on campus but online as well. 

“One of the big things for us was utilizing social media and making sure we could connect with students in a more authentic and engaging way. Moving away from the reliance of the “corporate speak” on the web page and start to tell stories about what it’s really like to work here”, Lisa comments. The BMO campus team has focused on telling real stories about students who work at BMO, as well as letting students and their recruitment team takeover the BMO Campus Recruitment Instagram account and host Instagram Live sessions where students across North America have access to their team. 

New Campus Influencer Program

One of the key components of the new strategy was introducing BMO’s Campus Influencer Program. While many organizations have an ambassador program, the BMO team wanted to do something different, something that would resonate with students and how they’re currently engaging with content, branding and goods. Enter: Influencers — the biggest wave of marketing to take over the laptop and cellphone screens of Gen Z and Millenials. “We’re seeing a lot of students and early talent that are heavily influenced by individuals on YouTube and Instagram, so it’s really a play on that. We took students who worked for us over the course of last summer and who were returning to campus to help us amplify our message”, Lisa says. BMO’s Student Influencers are communicating through their own personal social media accounts and using their own networks to spread the word about BMO. 

The benefits? BMO amplifies their employer brand through students who can authentically share their experiences with the company, point interested candidates to the right connection and provide feedback and invaluable information back to the BMO recruitment team about what students are interested in and how they want to connect with BMO as an employer. 

“It’s been fantastic to have that intel because obviously in a perfect world we’d love to be on campus every day, every campus, every program connecting with students but that’s not possible. So the influencer program has been a really great extension of our campus recruiting team.”

What Students can Expect

To continue investing in student development, a part of BMO’s strategy includes a Student Leadership Summit that will be held for returning students this year. Students will have the opportunity to spend three days at the BMO Institute for Learning with their peers to network, build leadership skills, hear from BMO leadership and more. “By investing in them and their skills, it’s our hope that this is just the start of a very successful career with BMO that will continue in the years to come”. 

Throughout their time with BMO, students are given the opportunity to gain professional skills through networking within the business and connecting with other students outside of work through the BMO Social Squad. They also learn practical nuanced skills such as using Excel or PowerPoint. In addition to what the campus team has created, all students have access to BMO U which is an online learning tool where students can complete thousands of courses for free during their work term. “We hope that by providing that experience they will, in turn, have a great work term and will want to come back and work for us again. This obviously helps drive conversion and it’s really our investment in our future workforce. We need to invest now to help identify the talent that we need in the long term.”

Final Advice for Students and Fellow Employers

Lisa provided some final pieces of advice to both students and fellow employers. For students, it’s so important to make connections. Of course, students should do their research and come out to see BMO when they’re on campus, but they should come prepared and reach out to recruiters. “We had a BMO Hangout at one school where the recruiter met with 10 students and hired 8 of them!”, Lisa highlights. As an example, Lisa suggests instead of saying “Hey, here’s my resume, do you have a job for me?”, students should come with personal and focused outcomes, like “Hey Lisa, I saw BMO on campus at this particular event, I heard [name] speak about XYZ and that’s an area I’m really interested in and was wondering if you could tell me more”. “Making that personal connection is key if you want to stand out”, she says. 

For fellow employers, Lisa comments on the importance of playing a key role in the development of future leaders. 

“Some schools and programs are certainly invested in the development of soft skills and we do certainly see in our campus recruiting efforts that students are better prepared. However, I think it’s important, if we’re truly looking for a diverse workforce, that we’re helping. We [as employers] play a part in this development and shouldn’t just rely on our school partners to prep students. It’s our role to help drive that forward. I do think it needs to be a partnership between employers and educators in terms of getting our early talent and future workforce ready for the roles of the future.”

“Once students have that first job, in order to truly build [their] career, it’s the soft skills and professional development that we really need to help students with. Things like how to write a proper email, how do you present to different levels within the organization, what level of detail do you provide in those communications? Those are all nuances that are important for students who are coming into organizations to learn, and it’s our role as an employer to help that with that.” 

Students entering the workforce value the opportunities to continue learning and developing skills that will help them in their career journey. 88% believe they need additional training to launch their career, according to our most recent Survey. 4 Reasons Why Campus Recruiters Should Ditch Their Pre-Written Questions

It’s important to be prepared. But there is such a thing as being overly prepared.

Don’t get us wrong – by all means, plan the campus or on-site venue to a tee, do your research on a candidate, and ensure you have all the proper documentation ready. But the one thing you don’t want to overplan are the questions you’ll ask a candidate.

Newer recruiters are the most prone to this. After all, the number one thing everyone thinks of when it comes to interviews are the questions. But overplanning the questions in advance can risk you not getting all the information you need out of your candidate – and more importantly, it may interfere with your efforts to connect with them.

If you’re still not convinced, we have a whole list of reasons why you should ditch the notes and add some improvisation to your interviews.

It’s not a Q&A. It’s a conversation.

The truth is, interviews today are changing – students are no longer tasked with coming up with the “right” answers, but rather, presenting themselves as a worthy candidate by creating a memorable experience. However, even the best young professionals can only do so much when their conversation partner’s mind is stuck in their rigid schedule of “which question to ask next”.

Conversations change direction, and so should you.

It’s important for interviewers to be flexible in what they’re going to ask next. After all, candidates can be unpredictable in their answers, and you need to be able to come up with a probing question to have them expand, or even redirect the conversation if the candidate goes off track. Focusing on a certain set of questions limits your “flexibility” in this sense.

The phrasing of a question matters.

There is a huge difference between asking “Why are you interested in this role?” and “Why are you interested in this career?” Both similar questions, but each will likely yield a different answer from your interviewee. This can be especially problematic for recruiters who are hiring a high volume of candidates, and have a standard set of questions they can rattle off the top of their head – you need to ask your questions the right way in order to get the type of information you’re looking for.

You need to validate their presence.

For an interviewee, there’s nothing worse than feeling like they’re just another disposable candidate. Even if you are hiring at a high volume, it’s important that each interaction is tailored personally to that individual – again, if you are asking “one-size-fits-all” questions, that’s not going to cut it for them.

How to conduct your interview questions (without pre-writing questions).

If you’re convinced, and ready to make the switch, we have some great tips for you:

Create a “road-map”.

A road map will dictate the points you want to hit. You may want to travel from Toronto to Ottawa, and you’ll know what cities you have to drive through. But you probably won’t make plans to stop at a specific gas station in a specific city at a specific time.

Use this analogy when planning your interviews. Know what topics you want to hit and what information you want to draw out of them. But you don’t need to plan the wording and the phrasing of each point. For example, if you know from their resume they have experience in customer service, and you want to know if they have experience hitting sales targets, make a note of it.

Keep a checklist, and review it at the end.

After you create your “roadmap” and you create a list of items you want to cover, create a simple checklist to bring with you to the interview.

During the interview itself, don’t check off anything. Let the conversation take its course, and do your best to steer that conversation to naturally hit as many points off your list as you can. At the end of the interview, take a moment and review your list while your candidate is still there. If you have missed anything, ask them those remaining questions then.

Listen to what they’re saying, and use it in your next question.

If a candidate gives you an answer, and you want to hear more, don’t feel pressured to come up with elaborate phrasing. Think of yourself as a “prompt” more than someone who comes up with impressive questions.

Try using simple phrases like “tell me a bit more about that,” or “Earlier, you mentioned X. Could you elaborate?” This will keep the focus on the candidate, and take the pressure off you so you don’t have to come up with a bunch of information-loaded questions.
